Strengthening Senior Leadership Cohesion in a Retail Business
Strengthening Senior Leadership Cohesion in a Retail Business
A long-established retail business, operating multiple sites and employing around 1,000 people with annual revenues exceeding £200m, conducted a comprehensive 360° leadership assessment across its Executive Leadership Team (ELT) and Senior Leadership Team (SLT)
The review surfaced several issues affecting leadership effectiveness, including:
- Siloed working and limited cross-functional collaboration
- Challenges managing a complex portfolio of interdependent change projects
- Friction and unresolved conflict between some senior individuals
Recognising the strategic importance of a high-performing leadership cohort, the CEO engaged Amicus to design and deliver a focused programme aimed at improving cohesion, alignment and delivery capability at the top of the organisation.

Amicus’ Approach
1. Discovery Phase
Amicus began by conducting a structured discovery process, analysing the 360° review and holding targeted interviews with selected members of both the ELT and SLT. This enabled them to:
• Validate the organisation’s core leadership challenges
• Understand the behavioural dynamics contributing to them
• Design a set of workshops tailored to the business’s needs
A progress review with the CEO and Chief People Officer ensured clarity on priorities and desired outcomes.
2. Leadership Workshops
Amicus delivered a series of three practical, insight-driven workshops:
- Executive Leadership Team Workshop Focused on understanding the issues, examining leadership behaviours under pressure, and exploring potential solutions.
- Senior Leadership Team Workshop Aimed at identifying actionable improvements to collaboration, programme execution and conflict management.
- Combined ELT–SLT Plenary A facilitated joint session in which the SLT presented their findings and needs to the ELT, enabling both groups to agree a shared approach for improving programme management, collaboration and conflict handling.
Throughout the workshops, Amicus introduced practical tools and techniques to strengthen leadership cohesion and performance.
3. Follow-On Support
After the workshops, Amicus provided targeted follow-up support to help embed new behaviours and ensure the tools were incorporated into everyday leadership practice, reinforcing the desired culture and ways of working
Outcomes
The programme delivered several clear benefits:
- Greater Collaboration Across Leadership Levels Barriers between teams were reduced, creating a more unified leadership group with shared priorities and increased trust.
- Improved Delivery of Change Programmes With clearer communication and better-defined roles, the organisation strengthened its ability to manage complex, interrelated change initiatives.
- Healthier, More Constructive Conflict Resolution The facilitated environment enabled leaders to address long-standing tensions, establishing more productive patterns of challenge and dialogue.
- A More Cohesive and Resilient Leadership Cohort The ELT and SLT emerged with a stronger collective mindset, renewed clarity on expectations, and a deeper commitment to joint accountability.
This enhanced organisational resilience and improved the leadership tone that cascaded throughout the workforce.
